Abstract
This thesis investigated the perceptual influences of employee’s impression management motive and manager’s attributions of employee citizenship motives (altruistic vs. instrumental) on managerial ratings of job performance behaviors, including task performance and organizational citizenship behavior (OCB). It further investigated the moderating effect of manager’s trust in the relationship between employee impression management motive and manger’s ratings of employee performance behaviors, and the relationship between manager’s attributions of employee citizenship motives and ratings of employee performance behavior. This thesis investigated the perceptual influences of employee’s impression management motive and manager’s attributions of employee citizenship motives (altruistic vs. instrumental) on managerial ratings of job performance behaviors, including task performance and organizational citizenship behavior (OCB). It further investigated the moderating effect of manager’s trust in the relationship between employee impression management motive and manger’s ratings of employee performance behaviors, and the relationship between manager’s attributions of employee citizenship motives and ratings of employee performance behavior. The results from a sample of 250 manager-subordinate dyads in the service industry in southern China support the impact of manager’s attributions of motives on performance evaluation, in which attribution of altruistic motive is positively related to performance ratings, and attribution of instrumental motive is negatively related to performance ratings. The results also indicate the moderating effects of manager’s trust in the relationship between impression management motive and task performance, as well as in the relationships between attribution of motives and performance behaviors (task performance and OCB).
