Abstract
This research examined the curvilinear (inverted U-shape) relationship between abusive supervision and creativity, and investigated how supportive organizational climate and within-team competition climate each moderates this curvilinear relationship. Conservation of resource (COR) framework, cognitive appraisal theory of stress and coping, and social comparison theory were applied. I proposed that within-team competition climate would buffer the inverted U-shape relationship while supportive organizational climate would exacerbate the inverted U-shape relationship between abusive supervision and creativity. Results indicated that abusive supervision’s effect on creativity is more complex than assumed in prior literature and emphasized the necessity for understanding workplace climate (e.g., team competition climate and supportive organizational climate) that shed light on main relationship. Implications and future research agenda were discussed.
